O fosso n\u00e3o se est\u00e1 a fechar. Acaba de ser revelado que as raparigas espanholas t\u00eam uma taxa de insucesso escolar muito inferior \u00e0 dos seus colegas de turma. H\u00e1 anos que as universit\u00e1rias ultrapassam os homens em n\u00famero e em historial acad\u00e9mico. No entanto, quando o foco incide no mercado de trabalho, as coisas mudam. Em n\u00fameros absolutos, h\u00e1 menos mulheres do que homens a trabalhar e o cen\u00e1rio mant\u00e9m-se quando analisamos as taxas publicadas pelo INE para uma determinada profiss\u00e3o ou atividade. Este fosso de g\u00e9nero &#8211; que muitas vezes anda a par com sal\u00e1rios inferiores &#8211; n\u00e3o \u00e9 apenas transversal a todos os grupos et\u00e1rios: aumenta tamb\u00e9m \u00e0 medida que as mulheres envelhecem. Ao mesmo tempo, o fosso alarga-se \u00e0 medida que a responsabilidade profissional aumenta, atingindo um diferencial m\u00e1ximo na gest\u00e3o de topo. O autoemprego e o empreendedorismo revelam, infelizmente, a mesma tend\u00eancia.<\/p>\n<p>N\u00e3o existe um s\u00f3 &#8220;teto de vidro&#8221;, como reza a express\u00e3o t\u00e3o frequentemente utilizada para referir a aus\u00eancia de mulheres em posi\u00e7\u00f5es de topo nas empresas. Existem muitos tetos. Porque n\u00e3o \u00e9 uma situa\u00e7\u00e3o que afeta apenas as mulheres gestoras, mas que \u00e9 sofrida por todas, de todas as idades e a todos os n\u00edveis hier\u00e1rquicos. Por isso, h\u00e1 algum tempo que se fala de &#8220;degraus partidos&#8221; na escada da ascens\u00e3o social. A escada da igualdade est\u00e1, em geral, a funcionar no ensino obrigat\u00f3rio e superior. Contudo, uma vez iniciada a fase profissional, os degraus partidos come\u00e7am a dificultar \u00e0s mulheres a continua\u00e7\u00e3o do seu percurso para a plena igualdade.<\/p>\n<p>Alguns desses degraus em que as mulheres n\u00e3o se podem apoiar para subir essa escada s\u00e3o bem conhecidos. Outros, nem tanto. Conv\u00e9m coloc\u00e1-los todos preto no branco para perceber que o problema do talento inexplorado n\u00e3o reside exclusivamente no conselho de administra\u00e7\u00e3o ou nas comiss\u00f5es executivas das empresas. Come\u00e7a a jusante. Chegou-se a design\u00e1-lo por efeito <em>flip<\/em>, ou efeito <em>funil<\/em>, devido \u00e0 dr\u00e1stica invers\u00e3o dos n\u00fameros, de uma maioria de mulheres que come\u00e7am a trabalhar na base da escada de carreira at\u00e9 uma clara minoria na gest\u00e3o de topo. Especificamente, o estudo elaborado pela McKinsey concluiu que, para cada 100 homens promovidos a chefias interm\u00e9dias h\u00e1 apenas 72 promo\u00e7\u00f5es femininas.<\/p>\n<p>Por conseguinte, n\u00e3o surpreende que, segundo o Gender Diversity Index, apenas 10% das 668 grandes empresas cotadas em 18 pa\u00edses europeus atingiram a paridade de g\u00e9nero em posi\u00e7\u00f5es de lideran\u00e7a em 2020. Se olharmos para Espanha, um dos primeiros pa\u00edses a introduzir legisla\u00e7\u00e3o em mat\u00e9ria de diversidade de g\u00e9nero nos conselhos de administra\u00e7\u00e3o, a presen\u00e7a de mulheres nas administra\u00e7\u00f5es das empresas cotadas aumentou em 2019 para 23,7%, e 27,5% em empresas do IBEX 35, ainda longe da paridade.<\/p>\n<p>[\/et_pb_text][et_pb_image _builder_version=&#8221;4.4.8&#8243; z_index_tablet=&#8221;0&#8243;]<\/p>\n<h2><strong>Alguns degraus partidos a considerar:<\/strong><\/h2>\n<p><strong>1. O degrau partido da ambi\u00e7\u00e3o<\/strong>. As mulheres profissionais n\u00e3o podem contar com este degrau de ambi\u00e7\u00e3o\/motiva\u00e7\u00e3o para se promoverem no mundo do trabalho, pois a sociedade n\u00e3o apoia essa ideia. Por seu lado, os homens t\u00eam esse degrau muito s\u00f3lido e isso impulsiona-os para a fase laboral seguinte. Para Beatriz Belmar, da Universidade de Comillas, h\u00e1 uma cren\u00e7a generalizada de que, no contexto laboral, as mulheres s\u00e3o menos ambiciosas, pelo que se n\u00e3o alcan\u00e7am cargos de topo n\u00e3o \u00e9 porque n\u00e3o tenham a oportunidade, mas porque, na realidade, n\u00e3o os querem ocupar.<\/p>\n<p>No entanto, a realidade \u00e9, de acordo com um estudo da BCG, que as mulheres demonstram pelo menos o mesmo n\u00edvel de ambi\u00e7\u00e3o que os homens no in\u00edcio da sua carreira, e que esse n\u00edvel n\u00e3o diminui depois de se tornarem m\u00e3es.<\/p>\n<p><strong>2. O degrau partido do trabalho n\u00e3o remunerado<\/strong>. \u00c9 bem conhecido, mas n\u00e3o \u00e9 por isso que deixa de ser doloroso. \u00c9 um degrau que ancora as mulheres, impedindo a sua promo\u00e7\u00e3o, em vez de lhes servir de impulso para que prossigam na escada da igualdade. O tempo que as mulheres dedicam a trabalho n\u00e3o remunerado (cuidados da fam\u00edlia e gest\u00e3o dom\u00e9stica) \u00e9 muito superior ao gasto pelos homens. Este fen\u00f3meno \u00e9 comum em todos os pa\u00edses da OCDE, de acordo com as suas pr\u00f3prias estat\u00edsticas, e significa que, inevitavelmente, as mulheres dedicam menos tempo \u00e0s suas carreiras, com a consequente perda de oportunidades profissionais.<\/p>\n<p><strong>3. O degrau partido dos preconceitos. <\/strong>Uma experi\u00eancia realizada pela psic\u00f3loga Corinne Moss-Racusin permite-nos compreender a forma como as armadilhas mentais ou os estere\u00f3tipos inconscientes, decorrentes de uma cultura dominada pelos homens, danificam e por vezes fulminam a proje\u00e7\u00e3o das mulheres. Moss-Racusin enviou o mesmo CV a 127 empregadores, com uma \u00fanica diferen\u00e7a: em metade o nome do candidato era feminino e na outra o nome era masculino. O resultado foi que, com m\u00e9ritos id\u00eanticos, o homem era classificado como significativamente mais competente e adequado para o cargo, al\u00e9m de lhe ter sido oferecido um maior sal\u00e1rio inicial e mais orienta\u00e7\u00e3o profissional. A for\u00e7a da cultura discriminat\u00f3ria \u00e9 tal que a avalia\u00e7\u00e3o foi id\u00eantica quer o recrutador fosse homem ou mulher. Estes s\u00e3o preconceitos que criam obst\u00e1culos ao avan\u00e7o das mulheres na hierarquia empresarial, colocando-as em clara desvantagem relativamente aos seus colegas masculinos. Por muito prejudiciais que sejam os seus efeitos, \u00e9 muito complicado identificar e neutralizar estes preconceitos, pois s\u00e3o profundamente inconscientes e, acima de tudo, est\u00e3o fora do controlo da mulher.<\/p>\n<p>Belmar definiu este preconceito como parcialidades inconscientes que conferem \u00e0s mulheres atributos que s\u00e3o teoricamente o oposto dos que um bom l\u00edder deve possuir; consequentemente, elas s\u00e3o obrigadas a demonstrar um desempenho superior para avan\u00e7ar profissionalmente. As mulheres n\u00e3o s\u00f3 enfrentam degraus partidos, como\u00a0\u00a0\u00a0\u00a0 \u00a0a sua meta est\u00e1 tamb\u00e9m mais longe do que a dos homens.<\/p>\n<p><strong>4. O degrau partido do sal\u00e1rio. <\/strong>Por incr\u00edvel que pare\u00e7a, \u00e9 assim. Em muitas ocasi\u00f5es, os homens s\u00e3o frequentemente mais bem pagos pelo mesmo trabalho do que as mulheres. A Funcas analisou as disparidades salariais entre homens e mulheres em Espanha e, embora a boa not\u00edcia seja que estas ter-se-\u00e3o reduzido a metade na d\u00e9cada anterior \u00e0 pandemia, o sal\u00e1rio m\u00e9dio hor\u00e1rio dos homens \u00e9 ainda 8,5% mais elevado do que o das mulheres em 2020. No entanto, ao estudar as disparidades salariais entre g\u00e9neros por faixa et\u00e1ria, os investigadores da Funcas referem uma peculiaridade interessante no caso espanhol. Saudamos aqui a introdu\u00e7\u00e3o de quotas, os curr\u00edculos cegos, a monitoriza\u00e7\u00e3o dos n\u00fameros das disparidades de emprego e de sal\u00e1rios, ou ainda a implementa\u00e7\u00e3o de pol\u00edticas de equil\u00edbrio entre vida profissional e familiar neutras do ponto de vista do g\u00e9nero. Embora haja o risco de considerar o acima referido como <em>pinkwashing<\/em> ou a\u00e7\u00f5es de reputa\u00e7\u00e3o, centenas de milhares de mulheres obtiveram benef\u00edcios com estes programas.<\/p>\n<p>Contudo, pretendemos com este artigo sublinhar a necessidade de as pr\u00f3prias mulheres ultrapassarem esse degrau partido da invisibilidade atrav\u00e9s da forma\u00e7\u00e3o. Educa\u00e7\u00e3o para contactar outras mulheres, educa\u00e7\u00e3o para perder o medo de falar em p\u00fablico, educa\u00e7\u00e3o para ter ferramentas de marca pessoal, educa\u00e7\u00e3o para atualizar conhecimentos e, por \u00faltimo, educa\u00e7\u00e3o para sentir que t\u00eam as mesmas armas para se promoverem como os seus colegas masculinos.<\/p>\n<p>E, claro, a mentoria tamb\u00e9m \u00e9 fundamental. Por um lado, \u00e9 poss\u00edvel optar-se por iniciar um programa interno de <em>mentoria<\/em> ou participar em programas espec\u00edficos j\u00e1 existentes para desenvolver talentos femininos e orientar as mulheres no progresso at\u00e9 aos n\u00edveis seguintes. Por outro lado, \u00e9 essencial sensibilizar, a todos os n\u00edveis, para a diversidade e abordar quest\u00f5es que v\u00e3o ao detalhe do dia a dia, tais como o uso de linguagem inclusiva, testes para identificar preconceitos inconscientes e ocultos, e a gest\u00e3o de reuni\u00f5es para ouvir a voz de mulheres que tendem a falar menos e a ser mais interrompidas, entre muitas outras quest\u00f5es.<\/p>\n<p>[\/et_pb_text][et_pb_image _builder_version=&#8221;4.4.8&#8243; Sem contarem com o potencial do talento feminino, as empresas competem com uma m\u00e3o atada. A McKinsey analisou mais de 1000 empresas de 15 pa\u00edses e verificou que aquelas com maior diversidade de g\u00e9nero na sua equipa executiva t\u00eam uma probabilidade 25% superior de serem mais rent\u00e1veis do que as com n\u00edveis mais baixos. Ao mesmo tempo, uma empresa que n\u00e3o concentre os seus esfor\u00e7os no alinhamento com a igualdade n\u00e3o estar\u00e1 em condi\u00e7\u00f5es de competir no futuro, de aceder ao investimento privado e ao financiamento p\u00fablico, de atrair os melhores talentos ou de alcan\u00e7ar a prefer\u00eancia dos consumidores. Outro inqu\u00e9rito recente concluiu que 85% dos consumidores consideram importante comprar a empresas que defendam causas em que acreditam. Metade dos empregos atuais ir\u00e1 desaparecer, pois \u00e9 prov\u00e1vel que as tarefas a eles associadas sejam digitalizadas, ou seja, executadas por um rob\u00f4. S\u00f3 dessa forma obter\u00e3o visibilidade e poder\u00e3o apoiar-se nesse degrau para que continuem a subir na escada social.<\/p>\n<p>O termo &#8220;marca pessoal&#8221; foi cunhado em 1997 por Tom Peters num artigo intitulado &#8220;The Brand Called You&#8221;. A marca pessoal \u00e9, para este autor, o ve\u00edculo que permite definir e comunicar conscientemente a proposta de valor e que, em vez de servir uma empresa, produto ou servi\u00e7o, serve os profissionais que se procuram posicionar no mercado de forma genu\u00edna. O que \u00e9 conhecido como <em>personal branding<\/em> \u00e9 o processo de gest\u00e3o dessa marca pessoal. Este processo est\u00e1 vivo porque, como Peters corretamente assinala, cada ambiente socioecon\u00f3mico e cultural \u00e9 vol\u00e1til, exigindo uma abordagem din\u00e2mica, adaptativa, transformadora e enriquecedora da gest\u00e3o da marca pessoal.\u00a0 &#8220;Se n\u00e3o soubermos para onde vamos, podemos acabar em qualquer lado&#8221;: Esta frase de Aaker e \u00c1lvarez Blanco ilustra de uma forma muito simples a relev\u00e2ncia de desenvolver, tamb\u00e9m no caso das mulheres, o seu <em>personal branding.<\/em><\/p>\n<p>A boa not\u00edcia \u00e9 que \u00e9 sempre uma boa altura para abordar e melhorar a marca pessoal e compreender que, com a estrat\u00e9gia certa e uma boa dose de perseveran\u00e7a, a mesma tornar-se-\u00e1 o ativo identit\u00e1rio mais eficaz e com capacidade de se revalorizar ao longo do tempo.<\/p>\n<p>Seja para uma funcion\u00e1ria, uma empreendedora ou uma profissional ativamente \u00e0 procura de emprego, o cultivo de uma marca pessoal \u00e9 cada vez mais importante para identificar, perseguir e alcan\u00e7ar os objetivos profissionais. Um inqu\u00e9rito realizado pela CareerBuilder revela que 70% das empresas avaliam os candidatos analisando as suas redes sociais; outro estudo indica que at\u00e9 57% rejeitam candidatos com base no que encontraram nelas.
